The performance review lasted twenty-two minutes.
KPIs. Deliverables. Leadership track.
She did not ask when the employee last slept through the night. She did not ask what the job had taken from them.
They gave the right answers. "Exceeds expectations." "Fully engaged."
They did not mention the Sunday afternoons staring at a phone. The three pounds lost because lunch became optional. The spreadsheet opened at 11 PM, typed nothing, closed, opened again, then sat in the dark.
Those are not KPIs.
Companies call it resilience training now. Eight modules. A wellness app.
Resilience has become the demand that workers absorb structural failure as personal responsibility. Too many meetings. Too many hours. Impossible expectations. The organization designs the overload. Then sells back the coping mechanisms.
The solution is not fewer meetings. It is training on how to endure them.
"You feel exhausted? Poor boundaries." "You feel anxious? Lack of resilience." "You feel like something is wrong? That's you."
The lights are dimming. They tell workers to adjust their eyes.
The open floor plan means they hear everything. They wear noise-canceling headphones. The headphones signal unavailability. Unavailability is a professional sin. The sin is visible. The cost is not.
The company measures what workers produce. Not what it costs them.
The cost is not on the spreadsheet. It is the Sunday afternoons. The jaw that clenches on the drive home. The person they were before learning to say "fine" while disappearing. The 3 AM ceiling. The calendar invitation for "focus time" that means catch up on email.
They will not quit. Tuition autopay drafts on the 15th. The lease renews in August.
They stay. Produce. Attend meetings. Answer messages. Go home. Stare at the ceiling at 3 AM.
The company will replace them in six weeks. The offboarding was templated before the resignation. The performance review will ask the same questions. Miss the same thing.
There is no exit that does not cost more than staying. That is the design.
The right question is not about KPIs.
